This case study is a composite drawn from several coaching engagements, shared with identifying details removed.
The Situation
A key customer had switched to a competitor. The team had under-delivered for two quarters, and in a management meeting the leader's boss had singled out their numbers in front of the whole committee. They described it as walking "the hall of shame." Soon after, a promotion they had been working toward went to someone else.
The Challenge
On paper, this was a performance problem. Underneath, it was something executives rarely say out loud: self-doubt. After years of success, their sense of self-worth had been shaken, and it was starting to show in how they led their team, second-guessing decisions and avoiding difficult conversations.
This is the conversation I find myself having with executives more than any other.
How We Worked Together
- Creating a safe space to name the clouds of doubt honestly, without having to perform strength.
- Separating the event from the identity: a missed quarter is something that happened, not who they are.
- Reconnecting with evidence of their own capability, and the wisdom they already had but had stopped listening to.
- Choosing their next moves with the team: what to change, what to hold steady, and how to communicate both.
The Outcome
The leader came out of our conversations with their esteem restored and a clearer, calmer way of leading through pressure. Their team noticed the difference first. He turned a customer loss into a growth opportunity by embedding a core discipline within the team: analyzing mistakes to sharpen future performance and capture new business.
The coaching conversation became the place they could see the ray of sunshine again, and step back into their light.
